Chemistry Beats Credentials: Why Startups Get Hiring Wrong
You know what’s absurd? A bootstrapped founder with ten employees will spend two weeks filtering CVs. Then they’ll hire someone with the ‘perfect’ background and have them gone within four months because the person can’t stand the ambiguity or working directly with the founder.
I’ve watched this countless times.
The founder always says:
“But their CV was perfect.”
Here’s what I’ve learned:
A CV tells you about someone’s past.
Chemistry tells you about their future with you.
One is history. The other is prediction.
The CV Trap
Traditional hiring is backward-looking.
You get a CV showing someone succeeded at Company X doing Role Y.
So you assume they’ll succeed at your startup doing something similar.
Except your startup isn’t Company X. Your role isn’t static.
And the candidate won’t be doing the same thing next month.
A founder’s first hire needs to tolerate complete ambiguity. They need to work directly with the founder without needing permission. They need to adapt constantly. None of this is on a CV.
What Chemistry Actually Means
Chemistry in hiring isn’t a vague feeling. It’s measurable. It’s the alignment between how you work and how they work, the pace you move at and the pace they’re comfortable with, the communication style you need and the style they naturally use, and your motivation and theirs. In a startup, assertive communication usually wins.
Not because it’s ‘better,’ but because ambiguity demands clarity.
The Stage Question
Here’s a truth that took me years to learn:
- The right hire for one stage is wrong for another.
A founder’s first hire needs:
Independence, tolerance for ambiguity, willingness to wear ten hats.
But in Year Three when things get structured, that same person might struggle.
This is why chemistry matters. You’re not hiring for a generic ‘role.’ You’re hiring for your team, at your stage, with your working style, right now. That context is everything.
